Mentoring the Next Generation: Why It Matters Even in a Small Firm

Mentorship is often seen as the domain of large firms with formal training programs and HR departments. But in truth, small CPA firms are uniquely positioned to offer meaningful mentorship—and the impact can be even greater. Whether you’re training a new staff accountant, grooming a future partner, or helping an intern find their footing, mentoring the next generation is both a responsibility and a strategic investment.

In small firms, mentoring happens more organically. Team members have direct access to firm owners, see the full client lifecycle, and are exposed to a wider range of responsibilities earlier in their careers. But without intention, that exposure can become overwhelming or inconsistent. A thoughtful approach to mentoring—setting clear expectations, offering regular feedback, and sharing both successes and lessons learned—helps younger professionals develop confidence, judgment, and long-term loyalty.

Mentorship also plays a vital role in succession planning. As the average age of firm owners rises, it’s critical to prepare younger CPAs to eventually step into leadership roles. This doesn’t mean handing over the reins tomorrow—it means gradually teaching business development, client management, and firm economics so that future leaders are ready when the time comes. In small firms, this level of personalized development can happen more quickly and with greater impact.

Finally, mentoring strengthens your firm’s culture and retention. Younger professionals increasingly seek meaningful work and opportunities to grow. A strong mentoring relationship signals that you’re invested in their future. That loyalty can reduce turnover, build team cohesion, and help your firm attract high-quality talent—even without the perks of a big-name employer.

In short, mentoring isn’t a luxury for small firms—it’s a key part of building a resilient, future-ready practice. The next generation is looking for guidance. Let’s give them a reason to stay and lead.
